Pre-employment testing is the use of standardized tests, questionnaires or exercises to evaluate job candidates before a hiring decision is made. It measures a specific, defined trait - cognitive ability, job knowledge, a practical skill or a behavioral tendency - and its result is meant to sit alongside an interview and reference check, not replace them.
The category covers very different tools under one name: a fifteen-minute logic test, a half-day work-sample exercise, and a 100-question personality inventory are all "pre-employment tests." What they share is the same point in the process - before the offer - and the same purpose: turning a claim on a resume into something an employer can actually observe or measure.
What pre-employment testing actually predicts
The most cited answer comes from a 1998 meta-analysis by Frank Schmidt and John Hunter that reviewed 85 years of personnel-selection research (Schmidt & Hunter, 1998, Psychological Bulletin). Their headline finding: general mental ability (GMA) tests were, on their own, the single best predictor of job performance among individual selection methods, with a validity coefficient of about 0.51. Work-sample tests and structured interviews followed closely; unstructured interviews and years of job experience ranked far lower.
That number has since been revised downward. A 2022 reanalysis (Sackett, Zhang, Berry & Lievens, Journal of Applied Psychology) found that many of the original 1998 estimates were inflated by how earlier studies corrected for restriction of range - a statistical adjustment applied when only already-hired, above-average performers are available to study. The 2022 paper concludes the ranking between methods largely holds, but the absolute validity numbers are lower than the classic figures still quoted in most vendor marketing.
The practical takeaway is not "tests don't work." It is that no single test predicts performance well enough to be the only input, and that combining a job-relevant test with a structured interview consistently outperforms either one alone or an unstructured interview by itself.

The eight common types of pre-employment tests
Most vendors group pre-employment tests into a similar set of categories:
- Cognitive ability tests - reasoning, numeracy and verbal comprehension under time pressure.
- Job knowledge tests - questions specific to a trade, tool or regulation the role requires.
- Skills / work-sample tests - a scaled-down version of the actual job (coding exercise, mock ticket, sample email).
- Personality inventories - self-report questionnaires on traits like conscientiousness or extraversion.
- Situational judgment tests - scenario-based questions asking what a candidate would do in a specific work situation.
- Integrity and safety tests - used mainly in high-trust or safety-critical roles; among the most legally sensitive formats.
- Physical or medical assessments - only where a physical demand is a genuine job requirement, and typically scheduled after a conditional offer.
- Structured interviews scored as an assessment - a fixed question set with a shared rubric, run by trained interviewers.
Not every role needs all eight. The point of choosing is matching the format to what the role actually requires, not running every candidate through the longest available battery.
Where EU law limits what a test can do
Three legal frameworks matter for any pre-employment test used in the EU, and they apply regardless of whether the test is paper-based or AI-driven.
First, an AI system used to evaluate or select candidates is explicitly named as high-risk under the EU AI Act: Article 6(2) in conjunction with Annex III, point 4(a), covers "AI systems intended to be used for the recruitment or selection of natural persons, in particular… to evaluate candidates" (Regulation (EU) 2024/1689, via artificialintelligenceact.eu, checked 4 September 2026). That classification brings obligations around risk management, human oversight and documentation before such a system can be used at all. Second, where a test result feeds directly into an automated hiring decision with no human review, Article 22 GDPR restricts it: a person has the right not to be subject to a decision based solely on automated processing that produces legal effects or similarly significantly affects them, with narrow exceptions. Building a test that survives scrutiny
Four habits separate a defensible testing process from one that invites a complaint:
- Tie every test to a documented job analysis - what does the role actually require, and why does this test measure it.
- Apply the same test, the same way, to every candidate in the same job category. An exception for one candidate is the first thing a discrimination claim will point to.
- Keep a human reviewing the result before it becomes a rejection, not after.
- Tell candidates what they are being tested on and roughly how long it takes. Surprise tests generate the worst candidate experience data of any step in the funnel.
