How to hire childcare workers: ads, pre-screening and budget for daycares and after-school programs

November 3, 2026
By Jürgen Ulbrich

The fastest way for a daycare, preschool or after-school program to hire childcare workers is to reach people before they search: a feed ad on Instagram or Facebook that names pay, hours and age group, an application by text or WhatsApp without a résumé, and five short screening questions before the director spends time. This guide is for employers, not for families looking for a nanny or sitter. It covers the US childcare labor market in numbers, the ad, the pre-screening, a budget example and what to adjust by city.

At a glance
Best for reaching people who are not on job boards: Feed ads on Instagram and Facebook — pay, hours and age group in the first line
Best for losing fewer applicants: Text or WhatsApp, no résumé — apply in 60 seconds from the phone
Best for saving the director's time: Five pre-screening questions — hours, age group, credentials, checks, start date
Best for 150,300 openings a year to refill: Your own talent pool — people who are not ready now stay reachable

The childcare labor market in numbers

Childcare is a job with constant replacement. According to the US Bureau of Labor Statistics (BLS), about 1.01 million people worked as childcare workers in 2025, at a median of $16.82 an hour ($34,980 a year). BLS projects a 2 % decline in jobs from 2025 to 2035, yet it still counts roughly 150,300 openings a year, all of them from workers who leave the field or switch occupations. Entry usually requires a high school diploma, and many states add CPR, first aid or a Child Development Associate credential.

For you this means the pipeline never closes. You are not hiring once, you are refilling all year, against employers who pay similar hourly wages in retail and food service with no background checks and no ratio rules. Kindergarten teachers earn a median of $63,820 according to BLS, so the pay gap is also a reason people leave. You cannot fix state pay scales with an ad, but you can make pay, hours and the team visible in the first line.

Where childcare workers are, and how they apply

Many applicants are students, parents of school-age children or career changers. They scroll Instagram and Facebook in the evening, apply on a phone and rarely open a job board. Three routes work better than a classic posting:

  • Feed ads on Instagram and Facebook. They reach people who are not searching today. Meta treats job ads as a special ad category called employment, with restricted audience options in the US and the EU, so check the current rules in Meta's business help center before you plan targeting by age, gender or ZIP code.
  • Text or WhatsApp instead of a form. A reply within minutes beats a 20-field portal. See frontline recruiting by phone and WhatsApp, not email.
  • Your own staff and families. Referrals remain the most trusted source. A bonus plus a shareable message in the parent newsletter turns a happy team into a channel.

For orientation on cost: the Boostpoint 2026 social job advertising benchmark covers 891 campaigns with a median of $13.88 per applicant. It has no childcare category. The closest are caregiver and home care at a median of $3.76 and teacher or instructor at $30.95, so a childcare ad can land anywhere in between depending on the role and region. These figures describe applications, not hires, and come from a vendor's own campaigns. Treat them as a range and measure your own.

The ad: a worked example for a daycare

A good feed ad answers the questions in three seconds: which age group, which hours, what pay, who will I work with. Skip "rewarding career". A template for a daycare center:

Toddler room assistant (part time or full time), 7:00 am to 3:30 pm, no weekends
Eight children, two teachers, a director who answers her phone. $[amount] an hour from day one, paid CPR and first aid training, paid holidays. Apply in 60 seconds by text, no résumé.

The pattern is one line for role and hours, one for the group, one for the money, one for the team, one for how to apply. A real photo of your classroom, with parent consent for any child shown, beats stock imagery. Show the people, not the children's faces.

Five pre-screening questions before the director spends time

Childcare has hard requirements that are cheap to check early. An AI talent agent can ask the five questions by WhatsApp, phone or web at any hour, so the applicant who writes at 9 pm gets an answer at 9 pm.

Write down the minimum answers before the campaign starts, for example "available until 5:30 pm" or "must pass background check". The first reply then shows who goes to the director today and who stays in the pool. Fingerprinting, background checks and staff-to-child ratios depend on your state and license, so confirm them with your licensing agency. The screening only decides who is worth a call, not who is allowed to work with children.

Sprad Social Recruiting runs job ads on Instagram and Facebook, where childcare workers spend time every day. The AI Talent Agent pre-screens every applicant via WhatsApp, phone or web. Every applicant lands in your own talent pool. With 150,300 openings a year, this is the point: the person who cannot start before the school year but would in August stays in your pool instead of vanishing into a platform. More on healthcare and care employers.

Budget example

Sprad charges ad budget plus 10 %, from a €1,000 budget that you can split across roles, with three months recommended. The figures below are plain arithmetic, not a promise of applicants:

ExampleAd budget (3 months)10 % feeTotal
Single daycare, one assistant role€1,000€100€1,100
Center with three roles (lead, assistant, floater)€3,000€300€3,300
Operator with five sites, five roles€6,000€600€6,600

To estimate applicants, divide budget by your cost per applicant, then multiply by the share who pass pre-screening. As an illustration only: at $10 per applicant, $1,000 of ad spend buys about 100 applications, and if one in four passes your five questions that is 25 conversations. The $10 is an assumption inside the benchmark range above, not a Sprad figure. The budget planner on the product page gives a guide value, never a guarantee.

Cities: what to adjust

  • Houston: large metro and long commutes, so name the neighborhood and the shift end time.
  • Phoenix: summer programs peak early, so start ads in spring and say which weeks are covered.
  • Atlanta: many applicants use transit, so mention the nearest MARTA station or bus line.
  • Charlotte: fast-growing suburbs with new centers competing, so lead with pay and paid training.
  • Minneapolis: winter closings are part of the job, so state how snow days are paid.

These are starting points, not measurements. Your campaign shows which message works.

Common mistakes

  • Leaving the pay out of the ad.
  • Asking for a résumé and three references before a first chat.
  • Replying after two days. The applicant who wrote on Tuesday has often accepted another offer by Thursday.
  • Judging a campaign after one week. Three months are recommended, because replacement hiring never ends.

FAQ

How do I hire childcare workers quickly?

Run a feed ad on Instagram and Facebook that names hours, group and pay, accept applications by text or WhatsApp without a résumé, and answer the same day.

Where do I find childcare workers for a daycare center?

Common channels are staff and parent referrals, job boards, local colleges and training programs, and social ads. Social ads reach people who are not searching, and a talent pool keeps the ones who are not ready yet.

What does social media recruiting for childcare cost?

With Sprad you pay ad budget plus 10 %, from €1,000, split across roles. For the market range per applicant, see the Boostpoint benchmark above.

How do I pre-screen childcare applicants without a phone call?

Ask five short questions by WhatsApp, text or web: hours, age group, credentials, background check and start date. Set the minimum answers first.

Can I message applicants on WhatsApp?

Someone who contacts you after your ad made the connection themselves. Outreach to people who did not contact you has tighter rules that differ by country and state, so ask your counsel. This is not legal advice.
