How to hire CNAs in 2026: ads, pre-screening and keeping them

November 3, 2026
By Jürgen Ulbrich

The fastest way for a nursing home, hospital or home health agency to hire certified nursing assistants (CNAs) is to advertise where CNAs already spend time, take applications by text or WhatsApp without a résumé, and screen for certification, shifts and distance before anyone on your team makes a call. Job boards reach only people who are searching today, and nursing homes lose nearly all of their nursing assistants every year, so you hire continuously. This guide covers the CNA market in numbers, the ad, five pre-screening questions, a budget example and what to adjust by city.

At a glance
Best for reaching employed CNAs: Feed ads on Instagram and Facebook — median $7.72 per applicant in 32 CNA campaigns
Best for losing fewer applicants: Text or WhatsApp, no résumé — apply in 60 seconds
Best for saving recruiter time: Five pre-screening questions — certificate, shifts and distance first
Best for turnover near 99 % in nursing homes: Your own talent pool — certified candidates who cannot start yet stay reachable

The CNA market in numbers

According to the US Bureau of Labor Statistics (BLS), about 1.56 million people worked as nursing assistants and orderlies in 2025, 1.51 million of them as nursing assistants. The median pay for nursing assistants was $42,260 a year, about $20 an hour. BLS projects 3 % growth from 2025 to 2035, but about 203,300 openings a year, because people keep leaving. Most work in nursing care facilities (36 %) and hospitals (32 %), followed by assisted living and continuing care (11 %) and home health care (5 %).

Two facts shape your plan. First, a CNA typically has to complete a state-approved programme and pass the state competency exam, so you are hiring from a credentialed pool, which is smaller than "anyone who wants a care job". Second, turnover is extreme: the Alzheimer's Association's 2026 Facts and Figures report estimates 99 % annual turnover for nursing assistants in nursing homes, and PHI puts home care at nearly 75 % in 2024. The work is physically demanding and BLS lists it among the occupations with the highest rates of injuries and illnesses. Your ad competes with every hospital and facility nearby, and with retail jobs that pay about the same.

Where CNAs are, and how they apply

CNAs work 8- or 12-hour shifts, often nights and weekends, and use their phone for everything. Three routes work better than a classic posting:

  • Feed ads on Instagram and Facebook. They reach CNAs who have a job but would move for a better schedule. Meta treats job ads as a special ad category called employment, with restricted audience options in the US. Check the current rules in Meta's business help centre before you start, and do not plan around targeting by age, gender or ZIP code.
  • Text or WhatsApp instead of a form. An answer within minutes beats a portal. See frontline recruiting by phone and WhatsApp, not email.
  • Training programmes and your own aides. Newly certified CNAs and trainees are the second pool, and an ad can name your scholarship or paid-training offer to reach them early.

For orientation on cost, the Boostpoint 2026 social job advertising benchmark reports a median of $7.72 per applicant for 32 CNA campaigns on Facebook and Instagram (middle half between $6.18 and $12.06) and an apply rate of 18 %, well below the 31 % it measures for caregivers. Dedicated CNA campaigns ran at $6.28 against $7.32 when blended with nursing roles. These figures describe applications, not hires, and come from a vendor's own campaigns, so use them as a rough range.

The ad: a worked example for a CNA

A good ad answers a CNA's questions in three seconds: unit, shift, pay, ratio. Skip "join our family" and be concrete. As a template for a nursing home:

CNA, 12-hour shifts, 3 days a week, long-term care unit
Pick your schedule: days or nights, set rotation published a month ahead. $[amount] an hour plus shift differential and a sign-on bonus paid after 90 days. 1 CNA to [number] residents. Tuition help if you want to become an LPN. Apply in 60 seconds by text, no résumé.

The pattern: one line for role and shift, one for the schedule promise, one for the money, one for the team ratio, one for how to apply. CNAs compare staffing ratios and shift length first, then pay. A career path to LPN or RN is a strong closer, and it is true to how many CNAs think about the job.

Five pre-screening questions before a person spends time

CNA applicants differ by credential, and a wrong answer on question one saves your recruiter an hour. An AI talent agent can ask all five by WhatsApp, phone or web at any hour:

Set minimum answers before the campaign: "active certificate" is a hard filter, "nights only" is not. Verification of the state registry and a background check come after this step. The first reply tells you who goes to the director of nursing this week and who stays in the pool for the next opening.

Sprad Social Recruiting runs job ads on Instagram and Facebook, where CNAs spend time every day. The AI Talent Agent pre-screens every applicant via WhatsApp, phone or web. Every applicant lands in your own talent pool. With turnover near 99 %, that matters: the CNA who is certified but cannot start before March stays in your pool instead of vanishing on a platform. See also the healthcare page.

Budget example

Sprad charges ad budget plus 10 %, from a €1,000 budget that you can split across roles, with three months recommended. The figures below are plain arithmetic, not a promise of applicants:

ExampleAd budget (3 months)10 % feeTotal
Home health agency, 1 CNA role€1,000€100€1,100
Nursing home, 3 roles (day, evening, night)€3,000€300€3,300
Hospital or group, 5 roles across units€6,000€600€6,600

To estimate conversations, divide budget by cost per applicant and multiply by the share that passes pre-screening. As an illustration only: at $7.72 per applicant, $1,000 of ad spend buys about 130 applications. If one in four holds an active certificate and fits your shifts, that is roughly 32 conversations. Your real cost will differ. The budget planner on the product page gives a guide value, never a guarantee.

Cities: what to adjust

CNA hiring is a commute market. Run ads in a radius around the site and adapt the message:

  • Houston: large facilities compete on sign-on bonuses, so make the shift differential visible.
  • Chicago: many CNAs rely on transit, so name the nearest line.
  • Atlanta: wide metro, so name the part of town, not just the city.
  • Phoenix: a heavy senior-care market with night shifts, so lead with schedule certainty.
  • Philadelphia: dense hospital competition, so tuition help toward LPN is a strong differentiator.

These are starting points, not measurements. Your campaign shows which message works.

Keeping them: what the ad cannot fix

An ad fills the pipeline, but 99 % turnover is mostly about the job. Three things you control: a named mentor in week one, a schedule that is not changed on short notice, and a visible path to LPN. Tell candidates exactly this in the ad and the pre-screening chat, because people who know what to expect leave later.

FAQ

How do I hire CNAs fast?

Run a feed ad on Instagram and Facebook that names shift, pay and ratio, accept applications by text or WhatsApp without a résumé, and reply the same day. Speed to first contact decides who you hire.

Where do I find CNAs for a nursing home?

Typical channels are employee referrals, CNA training programmes, job boards and social ads. Social ads reach CNAs who are employed elsewhere, and a talent pool keeps certified candidates who cannot start yet.

What does it cost to advertise for CNAs?

With Sprad you pay ad budget plus 10 %, from €1,000, split across roles. For the market range per applicant, see the Boostpoint benchmark above.

How do I check a CNA certificate?

Ask for the certificate status in pre-screening, then verify it in your state's nurse aide registry before the offer. Requirements differ by state.

Can I message CNAs on WhatsApp?

Someone who contacts you after your ad made the connection themselves. Outreach to people who did not contact you has tighter rules, so ask your counsel. This is not legal advice.
