How to hire nurses in Germany: social media recruiting for hospitals, care homes and care services

The fastest way for a German hospital, care home or home-care service to find nurses is social media recruiting: an ad in the Instagram or Facebook feed, an application over WhatsApp without a CV, and a quick pre-screening before anyone on your team spends time. Most qualified nurses are not actively searching on job boards. They react to an offer that fits their shift pattern, and they answer on their phone. This guide covers the German nursing market in numbers, how to build the ad, five pre-screening questions, a budget example and what to watch in different cities.

The German nursing market in numbers

The shortage is measurable. According to the German Federal Employment Agency (BA), about 31,000 nursing vacancies were registered on average in 2025, and a vacancy in hospital nursing stays open 269 days on average, in elderly care 296 days (BA shortage analysis). Around 1.8 million people work in nursing under social security, roughly 20 % of them with foreign nationality.

Two numbers change how you search. First, unemployment among qualified nurses is only 1.1 %, so nearly everyone you want already has an employer. Second, 96 % of registered vacancies ask for qualified nurses or assistants, while slightly more than half of unemployed carers look for helper work. Supply and demand do not meet. A job board reaches people who are searching today, and in skilled nursing that is a small group.

Where your target group is

Nurses work in shifts and on their phones, rarely at a desk. Three routes work better than the classic posting:

  • Feed ads on Instagram and Facebook. They reach people who are not searching but respond to a good offer. Meta treats job ads as a special ad category called employment, with restricted audience options. Check the current rules in Meta's business help centre before you start, and do not plan around targeting by age, gender or postcode.

  • The audience's own language. A 2024 study in Human Resources for Health ran Facebook ads for nursing jobs in Germany in the audience's origin language. Ads in Arabic produced 5.6 times and ads in Ukrainian 1.9 times as many started applications as German-only ads, and reaching them was 10.8 and 2.4 times cheaper. That is one experiment with two specific groups, but it shows how much language matters.

The ad: a worked example for a registered nurse

A good feed ad answers a nurse's questions in three seconds: what, where, when, how much. Skip phrases like "attractive pay" and be concrete. As a template for a German employer:

The pattern: one line for the role, one for the roster, one for the money, one for the team, one for how to apply. A real photo of your team beats stock imagery. Part-time options and reliable rosters belong in the first line.

Pre-screening: five questions before a person spends time

  • Hamburg: a large port and hospital region, where night-shift and float-pool models are a strong argument.
  • Munich: high rents make housing support or commuting help the strongest line in an ad.
  • Cologne and the Ruhr area: dense care landscape with short distances, so switching costs a nurse little effort.
  • Frankfurt: a commuter region, so name the travel time in the ad.
