How to hire caregivers: sourcing, ads and pre-screening for home care and care facilities

November 2, 2026
By Jürgen Ulbrich

The fastest way for a home care agency or care facility to hire caregivers is to stop waiting for people to search and meet them where they already are: an ad in the Instagram or Facebook feed, an application by text or WhatsApp without a résumé, and a short pre-screening before anyone on your team spends time. This guide is for employers, not for families looking for a private caregiver. It covers the US caregiver market in numbers, how to build the ad, five pre-screening questions, a budget example and what to adjust by city.

At a glance
Best for reaching people who are not searching: Feed ads on Instagram and Facebook — median $3.76 per applicant in 34 caregiver campaigns
Best for losing fewer applicants: Text or WhatsApp, no résumé — apply in 60 seconds instead of a 20-field portal
Best for saving coordinator time: Five pre-screening questions — hours, distance, experience, client fit, start date
Best for high turnover of about 75 %: Your own talent pool — people who are not ready now stay reachable

The caregiver market in numbers

Demand is not the problem, supply is. According to the US Bureau of Labor Statistics (BLS), home health and personal care aides held about 4.68 million jobs in 2025, the median pay was $35,800 a year ($17.21 an hour), and employment is projected to grow 18 % from 2025 to 2035, adding roughly 847,000 jobs. BLS expects about 760,500 openings every year, mostly from people leaving the occupation.

The second number matters more for your plan. The Paraprofessional Healthcare Institute (PHI) puts turnover in home care at nearly 75 % in 2024, and the median wage of direct care workers at $17.99 an hour in 2025. In practice you are not hiring once. You are refilling a pipeline all year, and the entry requirement is only a high school diploma or equivalent, so your competition is every employer with an hourly job nearby: retail, warehouses, restaurants, other agencies.

Where caregivers are, and how they apply

Most caregivers work shifts, drive between clients and use their phone for everything. A portal with 20 required fields loses them. Three routes work better than a classic posting:

  • Feed ads on Instagram and Facebook. They reach people who are not searching today but would react to a better schedule. Meta treats job ads as a special ad category called employment, with restricted audience options in the US and the EU. Check the current rules in Meta's business help centre before you start, and do not plan around targeting by age, gender or ZIP code.
  • Text or WhatsApp instead of a form. An answer within minutes beats a long application. See frontline recruiting by phone and WhatsApp, not email.
  • Your own caregivers' referrals. They remain the most trusted source, and an ad can amplify them: a referral link in the same message that goes into your team chat.

For orientation on cost, the Boostpoint 2026 social job advertising benchmark reports a median of $3.76 per applicant for 34 caregiver campaigns on Facebook and Instagram (middle half between $2.99 and $5.83) and a 31 % apply rate, the highest of any role in that data set. Across all 891 frontline campaigns the median was $13.88. These figures describe applications, not hires, and they come from a vendor's own campaigns, so treat them as a rough range and measure your own.

The ad: a worked example for a caregiver

A good feed ad answers a caregiver's questions in three seconds: what, where, when, how much. Skip phrases like "rewarding career" and be concrete. As a template for a home care agency:

Caregiver (part time or full time), clients within 15 minutes of your home
You choose your days, we match clients near you. Paid training, mileage paid, $[amount] an hour from day one. Small team, one coordinator who answers the phone. Apply in 60 seconds by text, no résumé.

The pattern: one line for the role and radius, one for the schedule, one for the money, one for the team, one for how to apply. A real photo of one of your caregivers beats stock imagery. Name the pay in the ad, because for hourly workers the number is the first filter.

Five pre-screening questions before a person spends time

Most applicants are fine, and a few clearly are not a fit. Five short questions sort them without a call. An AI talent agent can ask them by WhatsApp, phone or web at any hour, so the applicant who writes at 10 pm gets an answer at 10 pm.

Write down the minimum answers in advance, for example "weekends needed" or "own transport required". The first reply then tells you who goes to the coordinator today and who stays in the pool for later. Background checks and state requirements come after this step, not before, and depend on your state and client type.

Sprad Social Recruiting, as of October 2026

Sprad Social Recruiting runs job ads on Instagram and Facebook, where caregivers spend time every day. The AI Talent Agent pre-screens every applicant via WhatsApp, phone or web. Every applicant lands in your own talent pool. In caregiving this is the point: the person who cannot start this month but would in two stays in your pool instead of disappearing on a platform, which matters when turnover is high. More on the healthcare use cases on the healthcare page.

Budget example

Sprad charges ad budget plus 10 %, from a €1,000 budget that you can split across roles, with three months recommended. The figures below are plain arithmetic, not a promise of applicants:

ExampleAd budget (3 months)10 % feeTotal
Small agency, one caregiver role€1,000€100€1,100
Agency with two service areas, 3 roles (day, evening, weekend)€3,000€300€3,300
Facility group, 5 roles across sites€6,000€600€6,600

To estimate applicants, divide budget by your cost per applicant, then multiply by the share that passes pre-screening. As an illustration only: at $3.76 per applicant, $1,000 of ad spend buys about 266 applications. If one in five passes your five questions, that is roughly 53 conversations. Your real cost per applicant will differ by region and ad. The budget planner on the product page gives a guide value, never a guarantee.

Cities: what to adjust

Caregiving is local, and the commute decides. Run ads in a radius around your service area and adapt the message:

  • Miami and South Florida: large Spanish- and Haitian-Creole-speaking workforce, so an ad in the audience's language can matter as much as the pay.
  • Phoenix: a big retiree population and long distances, so mileage pay and clustered client routes are strong lines.
  • Houston: wide metro area, so name the service area by neighbourhood instead of "Greater Houston".
  • Chicago: many caregivers use transit, so say which clients are near train and bus lines.
  • Minneapolis: winter driving is part of the job, so mention scheduling flexibility on bad-weather days.

These are starting points, not measurements. Your campaign shows which message works.

Common mistakes

  • Asking for a résumé when the job does not need one.
  • Leaving the pay out of the ad.
  • Replying after two days. An applicant who wrote on Tuesday has often accepted another offer by Thursday.
  • Judging a campaign after one week. Three months are recommended, because turnover means the pipeline never closes.

FAQ

How do I hire caregivers quickly?

Run a feed ad on Instagram and Facebook that names schedule, pay and radius, accept applications by text or WhatsApp without a résumé, and answer the same day.

Where do I find caregivers for a home care agency?

The common channels are employee referrals, job boards, training programmes and social ads. Social ads reach people who are not searching, and a talent pool keeps the ones who are not ready yet.

What does social media recruiting for caregivers cost?

With Sprad you pay ad budget plus 10 %, from €1,000, split across roles. For the market range per applicant, see the Boostpoint benchmark above.

How do I pre-screen caregivers without a phone call?

Ask five short questions by WhatsApp, text or web: hours and shifts, distance and transport, experience and certificates, client situations, start date and background check. Set minimum answers before the campaign starts.

Can I message applicants on WhatsApp?

Someone who contacts you after your ad made the connection themselves. Outreach to people who did not contact you has tighter rules that differ by country and state, so ask your counsel. This is not legal advice.
