How to hire elderly care nurses in Germany: what care homes do differently in 2026

October 13, 2026
By Jürgen Ulbrich

To hire elderly care nurses (Altenpfleger) in Germany in 2026, reach them where they already scroll, on Instagram and Facebook, let them apply without a CV, and pre-screen every applicant quickly. The market leaves no other choice: according to the German Federal Employment Agency (BA), a vacancy in elderly care stays open for 296 days on average, and almost all registered vacancies ask for qualified nurses or assistants. To keep staff once they join, be honest about shifts and pay, and give every newcomer a personal first week. As of October 2026.

Hiring elderly care nurses in Germany: the numbers

The BA counts around 1.8 million care workers in employment subject to social insurance in 2025. Since 2022 all of the growth has come from foreign nationals, whose share rose from 7 % in 2015 to 20 % in 2025. At the same time, care homes compete for a very small pool of qualified nurses.

What this means for your search:

  • Qualified nurses are scarce, helpers are not. 96 % of registered vacancies target qualified nurses or care assistants, yet over half of unemployed care workers look for unqualified helper roles. There are only 57 unemployed per 100 registered vacancies for qualified nurses.
  • New talent is growing, but not fast enough. Over 59,000 people started nursing training in 2024/25, a record. At the same time roughly 389,000 care workers are expected to retire in the next ten years.
  • The job title changed. Since the generalist training reform the qualification is called "Pflegefachmann/-frau". Candidates and search engines still use "Altenpfleger", so use both terms in your ad.

A job board only shows your ad to people who are already searching. A nurse who is content in another home never sees it. That is why social media recruiting belongs next to the job board in care. Sources: BA, labour market situation in care professions, May 2026, and the 2025 shortage analysis.

Where your target group is: care staff in the feed

81 % of care workers are women, 49 % work part time, and most work shifts. There is little time for browsing job portals, but the smartphone is always at hand. According to the Federal Statistical Office, 59 % of 16 to 74 year olds in Germany used social media privately in 2025. Instagram skews under 30, with roughly a third of users aged 30 to 49 (Statista), while Facebook is slowly losing users, with 31 % of respondents using it weekly. These are population figures, not care-worker figures, so test both platforms.

One targeting note: for job ads Meta requires the "Employment" ad category in many countries, which limits free choice of age, gender and postal code. Check the current rules in Ads Manager. In practice your ad copy and image must select the audience, not the filter. The ad: a sample for a care home

Good care ads are short, concrete and human. They give the title, the place, the shift pattern, the pay and an application route that takes two minutes. The following sample is invented and meant only as a template:

Registered nurse (Altenpfleger/in), Cologne-Ehrenfeld, early or late shift. Fixed rotas four weeks ahead, no being called in on days off without a premium. Pay from €3,600 gross plus shift premiums. Apply in two minutes via WhatsApp, no CV needed. We reply within 24 hours.

It works because it answers the three questions every nurse asks before applying: when do I work, what do I earn, and how reliable is the rota? Only promise what you can keep. A rota promise that turns out false costs you exactly the people you just won.

Tips for image and copy: real colleagues instead of stock photos, a short video from daily work, a tone that matches your home, and exactly one button. Test two or three variants before raising the budget.

Pre-screening: five questions before anyone spends time

Most social applications are quick and CV-free, which also brings more poor-fit contacts. Calling everyone costs time that care teams do not have. A better approach is an automatic pre-screen that runs right after the application.

Five pre-screening questions. Source: Sprad, as of October 2026.
  1. Qualification: Are you a registered nurse or a care assistant?
  2. Location: Where do you live, and how long is the commute?
  3. Shifts: Which shifts work for you, weekends included?
  4. Hours: Full time or part time, how many hours?
  5. Start: From when, and what is your notice period?

A person, a form or an AI talent agent can ask these via WhatsApp, phone or web. What matters is that the reply comes within hours, because care workers often write to several homes at once. Agree with your data protection officer how you handle consent and retention (this is not legal advice).

Budget example: what does it cost?

You set the ad budget, and it goes straight to Meta. With Sprad a 10 % fee is added, from a €1,000 budget that you can split across roles. We recommend three months, and we do not state a minimum term.

ExampleAd spendFee 10 %Total
Test for one role€1,000€100€1,100
One home, two roles (nurse, assistant)€3,000€300€3,300
Operator with several homes€6,000€600€6,600

Results depend on region, ad and pay. To play it through, an assumption, not a forecast: if an application costs €30, €3,000 yields about 100 applications. If three in ten meet your must-haves, that is 30 conversations for two roles. As an outside reference, the Boostpoint Benchmark 2026 reports a US median of $13.88 per applicant (891 campaigns), and considerably more for demanding healthcare roles. There is no guarantee of applications or hires.

Cities: what to watch in Berlin, Cologne, Munich, Hamburg and the Ruhr

  • Berlin: a big city with heavy competition for care staff. Stress rota reliability and public transport access.
  • Cologne and Rhine-Ruhr: many homes close together, switching is easy. The employer who replies fastest has the edge.
  • Munich: housing costs dominate. Mention housing support if you offer it.
  • Hamburg: the surrounding area is part of your audience, so a wider radius is worth it.

Rural homes set a larger radius and highlight parking and access. The radius rule of the Employment category usually works in your favour here.

Keeping staff: finding is only half the job

Win relationships, not just applicants. The three measures that matter most in practice cost little:

  • Guide the first week personally: one fixed contact, an induction plan, the rota before day one.
  • Keep the promises from the ad: shift pattern, pay and premiums as announced.
  • Stay in touch, even after a no: someone who does not fit today may fit in six months. When every applicant lands in your own talent pool, the next absence gives you names instead of empty ads.

How Sprad solves it

Sprad Social Recruiting runs job ads on Instagram and Facebook, where nurses, tradespeople, drivers and other frontline workers spend time every day. An AI talent agent pre-screens every applicant via WhatsApp, phone or web. Every applicant lands in the employer's own talent pool, so the relationships stay with the employer instead of a platform. Pricing is ad spend plus 10 %, from a €1,000 budget that can be split across roles. Google and TikTok are coming. Details are on the Sprad Social Recruiting page.

FAQ

How do I find elderly care nurses when almost nobody is on the market?

By reaching people who are not actively searching. Instagram and Facebook ads show your role to nurses who work in another home today, and applying without a CV lowers the barrier to switch.

How long does it take to fill an elderly care vacancy in Germany?

According to the BA, vacancies in elderly care stay open for 296 days on average (as of October 2024). Replying quickly shortens the process noticeably, because care workers often write to several homes in parallel.

What does social media recruiting cost for a care home?

You set the ad budget. Sprad adds 10 %, from a €1,000 budget that you can split across roles. For meaningful data we recommend three months.

How do I keep care staff in the team?

With a personal induction, reliable rotas and promises you keep. Care workers rarely leave over small things, they leave because promises were not kept.

May I message applicants on WhatsApp?

Yes, if applicants have consented or contacted you first, and you have settled data protection and retention. Read our post on contacting candidates via WhatsApp and ask your data protection officer.

Is there a guarantee of applications?

No. Budget recommendations are guides. Applications depend on region, ad, pay and competition.
